비인격적 감독에 관한 메타 분석: 국내 실증 연구를 중심으로

Abstract

본 연구의 목적은 국내에서 수행된 비인격적 감독에 관한 실증 연구를 종합하고 이를 중심으로 해외 메타분석 결과와 차이를 논하는 데 있다. 이를 위해 2021년 2월 학술연구정보서비스(RISS)와 한국학술지인용색인(KCI)에서‘비인격적 감독’을 키워드로 검색하였고, 최종적으로 132편의 연구가 분석되었다. 메타 분석은 비인격적 감독 지각에 미치는 상사 특성, 부하직원 특성, 조직 특성 변수로 나누어 실시되었다. 상사 특성 변수에서는 권위주의가, 부하직원 특성 변수에서는 부하신경증이, 조직 특성 변수에서는 조직 침묵이 정적으로 가장 큰 효과 크기를 갖는 것으로 나타났다. 반면, 부하직원 및 조직 특성 변수 중 LMX와 상사 신뢰는 부적 관계를 갖는 것으로 나타났다. 연구 결과를 바탕으로 시사점을 논의하였고, 후속 연구를 위한 제언을 제공하였다.

The purpose of this study is to synthesize empirical studies on abusive supervision conducted in Korea and to discuss the differences with the results of meta-analyses overseas. We searched 'abusive supervision' as a keyword in the Research Information Sharing Service (RISS) and the Korea Citation Index (KCI) in February 2021, and a total of 132 studies were finally analyzed. The meta-analysis was conducted in terms of supervisor characteristics, subordinate characteristics, and organizational characteristics. The results showed that authoritarianism in the supervisor characteristics, subordinate neuroticism in the subordinate characteristics, and organizational silence in the organizational characteristics had positively largest effect sizes. On the other hand, LMX in the subordinate characteristics and supervisor trust in the organizational characteristics had negatively largest effect sizes. Implications were discussed based on the findings, and suggestions for future studies were provided.
