초등교사의 학교 조직 풍토, 학습 민첩성, 혁신 행동 간 관계에서 긍정 심리 자본의 매개효과

Abstract

본 연구는 공립 초등학교 교사가 인식하는 학교 조직 풍토, 학습 민첩성과 혁신 행동의 관계에서 긍정 심리 자본의 매개 효과를 분석하는 데 목적이 있다. 이를 위해 교직 경력 6개월 이상의 공립 초등학교에 재직 중인 교사를 대상으로 설문조사를 실시하였고, 497명의 응답을 구조 방정식 모형 분석에 사용하였다. 분석 결과, 첫째, 학교 조직 풍토, 학습 민첩성, 긍정 심리 자본은 혁신 행동에 정(+)적으로 유의한 영향을 미쳤다. 둘째, 학교 조직 풍토, 학습 민첩성은 긍정 심리 자본에 정(+)적으로 유의한 영향을 미쳤다. 셋째, 긍정 심리 자본은 학교 조직 풍토와 혁신 행동의 관계, 학습 민첩성과 혁신 행동 간의 관계를 부분 매개하였다. 분석 결과를 바탕으로 교사 재교육 및 지원 정책에 대한 시사점을 제언하였다.

The purpose of this study is to analyze the mediating effects of positive psychological capital in the relationship between school organizational climate, learning agility, and innovative behavior of public elementary teachers. We collected data on public elementary teachers with more than 6 months of teaching experience, and a total of 497 responses were used for structural equation modeling analysis. We found that school organizational climate, learning agility, and positive psychological capital had positive effects on innovative behavior; school organizational climate and learning agility had positive effects on positive psychological capital; and positive psychological capital indirectly mediated the relationships between school organizational climate and innovative behavior and between learning agility and innovative behavior. Based on the findings, we suggested implications for re-education and support policy on teachers.
