| dc.description.abstract | 목적 본 연구는 중장년 재직자가 인식하는 조직문화가 직무만족에 미치는 영향에서 조직특성의 매개효과를 검증하고자 하였다. 방법 ‘한국직업능력연구원(KRIVET)’의 인적자본기업패널(Human Capital Corporate Panel, HCCP) 2nd WAVE 3차년도 데이터를 사용하여 만 40세 이상 64세 이하의 중장년 재직자 4,239명을 대상으로 분석하였다. 통계분석은 SPSS 25.0을 이용하여신뢰도분석 및 상관분석을 실시하였고, 조직특성의 매개효과를 확인하기 위해 Baron과 Kenny의 3단계 회귀분석과 Sobel test를하였다. 결과 분석결과는 다음과 같다. 첫째, 조직문화는 위계(β=.003)를 제외한 혁신(β=.184, p<.001), 관계(β=.308, p<.001), 시장(β =.212, p<.001)이 조직특성에 유의미한 정(+)적인 영향을 미치는 것으로 나타났다. 둘째, 조직문화(혁신: β=.218, p<.001, 관계: β=.281, p<.001, 위계: β=.041, p<.05, 시장: β=.133, p<.001)는 직무만족에 유의미한 정(+)적인 영향을 미치는 것으로 나타났다. 셋째, 조직특성이 조직문화와 직무만족 간의 관계에서 매개효과를 검증하기 위해 3단계 회귀분석으로 분석한 결과, 1단계에서탈락한 위계를 제외한 조직문화(혁신 β=.175, p<.001, 관계: β=.210, p<.001, 시장: β=.105, p<.001)와 조직특성(β=.230, p<.001)은 직무만족에 부분 매개하는 것으로 확인되었다. Sobel Test를 통해 유의성(Z=혁신 7.779, p<.05, 관계 10.525, p<.05, 시장 5.544, p<.001)을 검증하였다. 결론 중장년 재직자가 인식하는 조직문화는 조직특성을 매개로 직무만족에 유의미한 영향을 주는 것으로 확인되었다. 이러한 결과는 조직의 생산성 향상에 중점을 둔 교육과 달리 사회나 조직에서 매우 중요한 위치에 있는 중장년 재직자들이 관계⋅인화⋅변화⋅ 혁신을 지향하는 조직에서 직무만족을 느낄 수 있도록 긍정적 조직특성을 강화하는 교육 프로그램 개발의 근거와 실천적 함의를 제공한다. | - |
| dc.description.abstract | Objectives This study aimed to examine the mediating effect of organizational characteristics on the relationship between organizational culture and job satisfaction as perceived by middle-aged employees. Methods Data from the 2nd Wave, third-year Human Capital Corporate Panel (HCCP) of the Korea Research Institute for Vocational Education & Training (KRIVET) were used, targeting 4,239 middle-aged employees aged 40 to 64. Statistical analyses, including reliability and correlation analyses, were performed using SPSS 25.0. To verify the mediating effect of organizational characteristics, Baron and Kenny's three-step regression analysis and the Sobel test were conducted. Results The analysis results are as follows: First, organizational culture, excluding hierarchy (β = .003), had a sig nificant positive effect on organizational characteristics, with innovation (β = .184, p < .001), relationship (β = .308, p < .001), and market (β = .212, p < .001) showing significant positive effects. Second, organizational culture (innovation: β = .218, p < .001, relationship: β = .281, p < .001, hierarchy: β = .041, p < .05, market: β = .133, p < .001) significantly affected job satisfaction. Third, the mediating effect of organizational characteristics between organizational culture and job satisfaction was confirmed through three-step hierarchical regression analysis. In this analysis, organizational culture (innovation: β = .175, p < .001, relationship: β = .210, p < .001, market: β = .105, p < .001) and organizational characteristics (β = .230, p < .001), excluding hierarchy, were found to have a partial mediating effect on job satisfaction. The significance of this effect was verified by the Sobel test (Z = innovation 7.779, p < .05, relationship 10.525, p < .05, market 5.544, p < .001). Conclusions The study confirmed that organizational culture, as perceived by middle-aged employees, sig nificantly affects job satisfaction through the mediation of organizational characteristics. These findings provide a practical implication and foundation for developing educational programs that enhance positive organizational characteristics, allowing middle-aged employees in critical roles within organizations and society to experience job satisfaction in environments that emphasize relationship-building, collaboration, change, and innovation, rather than focusing solely on productivity improvement. | - |
