직장인의 성취관련 자기불일치와 소진의 관계: 부적응적 자기초점주의와 인지적 유연성의 순차 매개효과

Abstract

본 연구는 직장인의 성취관련 자기불일치가 소진에 미치는 영향을 살펴보고, 부적응적 자기초점주의와 인지적 유연성의 단순 매개효과와 순차 매개효과를 검증하는 것을 목적으로 하였다. 또한, 직장인의 소진을 예방하고 심리적 부담을 완화할 수 있는 요인을 확인하며, 효과적인 개입 방안을 마련하는 데 기여하고자 한다. 이를 위해 직장인 350명을 대상으로 성취관련 자기 불일치 척도, 소진척도(MBI-GS), 부적응적 자기초점주의 척도(SDSAS), 인지적 유연성 척도(CFI)를 사용하여 요인을 측정하고 성취관련 자기불일치가 소진에 영향을 주고 그 관계에서 부적응적 자기초점주의와 인지적유연성이 순차 매개하는지에 대한 연구모형을 검증하였다. 분석은 측정도구의 신뢰도를 검증하고, 빈도분석, 기술통계분석, 상관관계 분석, 회귀분석 및 매개효과 분석을 실시하였다. 본 연구의 결과는 다음과 같다. 첫째, 성취관련 자기불일치와소진, 부적응적 자기초점주의, 인지적 유연성 변인 간의 상관관계가 모두 유의미한 것으로 나타났다. 둘째, 성취관련 자기불일치와 소진의 관계에서 부적응적 자기초점주의의 부분 매개효과가 확인되었다. 셋째, 성취관련 자기불일치와 소진의관계에서 인지적 유연성의 부분 매개효과가 확인되었다. 넷째, 성취관련 자기불일치와 소진의 관계에서 부적응적 자기초점주의와 인지적 유연성의 순차 매개효과가 확인되었다. 이와 같은 결과를 통해 성취관련 자기불일치 수준과 부적응적자기초점주의를 낮추고 인지적 유연성을 향상시키는 상담적 개입이 직장인의 소진을 경감시키고 예방한다는 것을 알 수있었다. 마지막으로 이러한 연구결과를 바탕으로 본 연구의 의의와 제한점, 후속연구에 대한 제언을 논의하였다.

The purpose of this study was to examine the impact of office workers' achievement-related self-discrepancies on burnout and to verify the mediating and sequential mediating effects of maladaptive self-focused attention and cognitive flexibility. For this study, we measured factors using the Achievement-Related Self-Discrepancy Scale, the Burnout Scale (MBI-GS), the Maladaptive Self-Focused Attention Scale (SDSAS), and the Cognitive Flexibility Scale (CFI) with 350 office workers, and conducted regression analysis to verify the research model. To summarize the results of this study: First, All correlations between the four variables were found to be significant. Second, the partial mediating effect of maladaptive self-focused attention in the relationship between achievement-related self-discrepancies and burnout was confirmed. Third, the partial mediating effect of cognitive flexibility was confirmed in the relationship between achievement-related self-discrepancies and burnout. Fourth, the sequential mediating effects of maladaptive self-focus and cognitive flexibility in the relationship between achievement-related self-discrepancies and burnout were confirmed. These results suggest that counseling interventions that lower achievement-related self-discrepancy levels and maladaptive self-focus and enhance cognitive flexibility can reduce and prevent burnout in workers. Finally, based on these research results, the significance and limitations of this study and suggestions for follow-up research were discussed.
