A Comparative Study of Applicants’ Reactions to AI Interviews and Synchronous Video Interviews

dc.description.abstractArtificial intelligence (AI) and online communication tools are being increasingly used in the recruitment process, especially in interviews. This trend has led to a surge in research examining applicants’ reactions. However, despite their theoretical and practical importance, limited research has explored how rejected applicants respond to AI interviews (AIIs) compared to synchronous video interviews (SVIs). Drawing on applicant attribution-reaction theory, this study examines how rejection through AIIs compares to SVIs in shaping applicants’ reactions. It hypothesizes that applicants rejected via AIIs show more negative reactions compared to those rejected via SVIs. However, their reactions are expected to remain similar before the rejection results are announced. Additionally, the study explores whether the status of the interviewing organization moderates the impact of AII and SVI on applicants’ responses. Using mock interviews with 124 college students, this study investigates these hypotheses. The results show that, before the announcement of rejection results, there were no significant differences in the perceptions of fairness between AII and SVI groups. However, once rejection results were announced, applicants interviewed through AIIs reported lower perceptions of fairness, reduced acceptance of the rejection outcome, and a weaker intention to recommend the organization compared to those interviewed through SVIs. The organization’s status did not moderate the effects of the interview types on the rejected applicants’ reactions. The results suggest that reactions to rejection are shaped more by applicants’ attribution processes, influenced by preconceived notions and biases about interview technologies, than by their actual experiences during the interview.-
dc.description.abstract인공지능(AI)과 온라인 커뮤니케이션 도구는 채용 과정, 특히 면접에서 점차 널리 활용되고 있다. 이에 따라, 이들에 대한 지원자들의 반응을 조사하는 연구가 최근 증가하고 있으나, AI 면접(AIIs)과 동기화된 화상 면접(SVIs)에서 탈락된 지원자들의 반응을 비교한 연구는 아직 부족하다. 본 연구는 지원자 귀인-반응 이론(Applicant Attribution-Reaction Theory)에 기반하여, AII에서 탈락된 지원자가 SVI에서 탈락된 지원자보다 더 부정적인 반응을 보일 것이라는 가설을 세웠다. 하지만, 이러한 두 면접 유형 간 지원자들의 반응은 탈락 발표가 있기 전까지는 나타나지 않을 것이라 예상하였다. 그리고, 면접을 진행하는 조직의 지위가 AII와 SVI가 탈락된 지원자들에 미치는 반응을 조절할 것이라는 것도 예상하였다. 124명의 대학생을 대상으로 한 모의 면접을 통해 가설을 검증한 결과, 탈락 결과 발표 이전에는 AII와 SVI 그룹 간 공정성에 대한 인식 차이가 없었다. 그러나 탈락 결과가 발표된 후에는 AII에서 탈락된 지원들이 SVI에서 탈락된 지원자들보다 공정성을 낮게 평가했으며, 탈락 결과를 수용하는 정도가 낮았고, 해당 조직을 추천할 의도도 낮았다. 한편, 조직의 지위는 AII와 SVI가 탈락된 지원자들에게 미치는 영향을 조절하지 않았다. 이 연구는 탈락에 대한 지원자의 반응이 실제 면접 경험보다는 AI 면접 대한 선입견과 편향에 의해 더 크게 영향을 받는다는 점을 시사한다.-
