dc.description.abstractIn the rapidly evolving business landscape, small and medium-sized enterprises (SMEs) face a complex array of managerial challenges, including employee attrition, low organizational commitment, and structural resource constraints. Small and medium-sized IT enterprises, in particular, operate in environments with limited compensation and infrastructure compared to larger corporations, necessitating strategic approaches to ensure organizational sustainability. This study empirically analyzes the virtuous cycle in which an employee-centric organizational culture at a SME IT enterprise, Segyero System Co., Ltd., leads to long-term employee retention, organizational commitment, crisis resilience, customer trust, and ultimately, organizational performance. A holistic analysis of both qualitative and quantitative data was conducted using an instrumental case study methodology. The study's findings indicate that organizational management based on autonomy and trust, coupled with a welfare-oriented approach, fostered emotional engagement among employees. This, in turn, facilitated proactive and collaborative responses, even during crises. Furthermore, an organizational culture grounded in internal trust led to increased customer loyalty, revenue growth, and financial stability. Notably, a high average tenure of over 10 years and strong profitability metrics (EBITDA, equity ratio, etc.) substantiated the structural relationship between engagement and performance. This research demonstrates that even in resource-constrained small and medium-sized enterprise (SME) environments, a people-centric culture and internal corporate social responsibility (CSR) can yield tangible outcomes, offering both theoretical and practical implications for organizational culture design in SMEs.-
