Abstract
본 연구는 2015년 1월부터 2025년 5월까지 국내에서 발표된 Z세대의 조직시민행동(OCB) 관련 실증연구를 스코핑 리뷰로 체계적으로 맵핑하여 연구 동향과 특성을 정리하였다. 국내 문헌 3,730편 중 PRISMA-ScR 및 JBI-PCC 절차에 따라 91편을 선정하였다. 연구는 2015년 이후 증가했고 경영학·행정학에 집중되었으며 Z세대 단독 연구는 5편에 불과했고 대부분 횡단적 설문연구였다. OCB는 전통적 5차원 모형으로 주로 측정되고 있었으며 OCB 이론과 사회교환이론을 주요 토대로 삼았다. 리더십 행동과 조직 특성이 주요 선행요인이며 결과 및 매개 단계에서는 조직몰입과 업무성과 등의 변인이 두드러졌다. 세대 비교연구에서는 차이가 절대적 수준보다 발현 조건과 관계 구조에서 더 뚜렷했다. 이러한 결과는 Z세대 단독 연구 부족, 설계·측정의 한계, 맥락 편중 등의 공백이 있음을 시사한다. 본 연구는 HRD 관점에서 세대 특성을 반영한 맞춤형 교육·개발 전략 수립의 기초 자료로 활용될 것이라 기대한다.
The purpose of this study was to systematically map South Korean empirical research on Generation Z and organizational citizenship behavior (OCB) published between January 2015 and May 2025 through a scoping review and to summarize major research trends and characteristics. Of 3,730 domestic records identified, 91 studies were included based on the PRISMA-ScR and JBI-PCC procedures. The number of studies increased after 2015 and was concentrated in business administration and public administration. Only five studies examined Generation Z as a stand-alone group, and most employed cross-sectional survey designs. OCB was primarily measured using the traditional five-dimensional model, and OCB theory and social exchange theory served as the main theoretical foundations. Leadership behaviors and organizational characteristics emerged as major antecedents, while variables such as organizational commitment and job performance were prominent in the outcome and mediation stages. In generational comparison studies, differences were more evident in the conditions and relational mechanisms through which OCB was manifested than in its absolute level. These findings suggest gaps in the literature, including the limited number of stand-alone Generation Z studies, constraints in research design and measurement, and contextual imbalance. This study is expected to provide a useful foundation for developing customized education and development strategies that reflect generational characteristics from an HRD perspective.
