만화경 경력태도의 하위요인과 경력몰입의 관계: 직무 불안정성과 지속적 경력학습의 조절된 매개효과

Abstract

현대 사회의 급격한 변화에 따른 불안정한 직무 환경은 개인의 경력 개발에 있어 불가 피한 변수가 되었으며, 이에 따라 직무불안정성이 경력 개발 과정에서 수행하는 역할을 면밀히 검토할 필요가 있다. 본 연구는 시스템 경력개발 이론을 토대로 만화경 경력태도의 하위요인인 진정성, 균형, 도전이 경력몰입에 미치는 영향을 검증하고, 직무 불안정성과 지속적 경력학습의 조절된 매개효과를 분석하는 데 목적이 있다. 이를 위해 대기업 및 공공기관 종사자 321명의 설문 데이터를 바탕으로 PROCESS macro(Model 8)와 Johnson-Neyman 기법을 활용해 분석을 수행하였다. 연구 결과, 첫째, 만화경 경력태도의 하위요인 중 도전은 경력몰입에 유의한 정(+)의 영향을 주었고, 진정성과 균형은 부(-)적인 영향을 미쳤다. 둘째, 만화경 경력태도의 하위요인 중 도전은 경력몰입과의 관계에서 직무불안정성에 대한 조절효과가 유의한 반면, 진정성과 균형의 경우 경력몰입의 관계에서 직무불안정성의 조절효과가 유의하지 않았다. 셋째, 만화경 경력태도의 하위요인 중 균형과 도전은 경력몰입의 관계에서 직무불안정성과 지속적 경력학습의 조절된 매개효과가 유의하게 나타났으나 진정성은 유의하지 않았다. 연구 결과를 바탕으로 본 연구는 개인의 가치 지향에 기반한 맞춤형 경력개발 전략과 HRD 실천적 시사점을 제안하였다.

In the context of increasingly unstable job environments, this study investigates the specific role of job insecurity in the career development process. Based on the systems theory framework of career development, this study aims to examine the effects of the kaleidoscope career attitude(KCA) subdimensions―authenticity, balance, and challenge―on career commitment and analyze the moderated mediation effects of job insecurity and career-related continuous career learning(CCL). For this purpose, data from 321 employees in large corporations and public institutions were analyzed using PROCESS macro (Model 8) and the Johnson-Neyman technique. The results showed that: First, among the three dimensions of KCA, challenge had a significant positive effect on career commitment, but authenticity and balance showed significant negative effects. Second, in the relationship between dimensions of KCA and career commitment, job insecurity exhibited a significant moderating effect for challenge; however, the effects were not significant for authenticity and balance. Third, the moderated mediation effects of job insecurity and CCL on the relationship between dimensions of KCA and career commitment were significant for balance and challenge, but not for authenticity. Based on the findings, this study proposes customized career development strategies aligned with individual value orientations and provides practical implications for human resource development.
