지속가능경영 우수기업의 교육훈련투자 안정성이 종업원복지와 경영성과에 미치는 영향

Abstract

본 연구는 기업의 교육훈련투자에 대한 안정성이 종업원의 복지향상 및 기업의 경영성과에 어떤 영향을 미치는지 실증적으로 고찰하였다. 이를 위해 ‘다우존스 지속가능경영지수 한국’(DJSI Korea)과 한국거래소(KRX)의 SRI 지수에 편입된 국내기업을 대상으로 2008년부터 2012년도까지 5개년 사업보고서 및 한국신용평가의 재무정보를 활용하여 분석하였다. 연구가설은 지속가능경영에서 강조되는 이해관계자 이론과 교육훈련투자와 경영성과의 관련성에 기초하여 설정하였다. 독립표본 t-검정과 회귀분석을 실시한 결과를 요약하면 다음과 같다. 첫째, 독립표본 t-검정을 실시한 결과, 직원의 경제적 이익, 경영성과, 교육훈련투자의 안정성이 지속가능경영 우수기업과 그 외 사회책임투자 지수 편입기업 집단 간에 유의한 차이를 보였다. 둘째, 상기의 분석에서 통계적으로 유의한 변수를 통제변수와 함께 투입해 회귀분석을 실시한 결과 꾸준한 지속가능경영 우수기업의 교육훈련투자에 대한 안정성은 종업원의 경제적 이익인 인건비와 복리후생비 그리고 그들의 합에 모두 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 꾸준한 지속가능경영 우수기업의 교육훈련투자에 대한 안정성은 경영성과인 총자산이익률(ROA)에 정(+)의 영향을 미치는 것으로 나타났다. 이러한 연구결과 기업은 경영활동과 관련된 외부 환경 변화에 무관한 안정적인 교육훈련투자를 통해 종업원복지과 조직의 이익을 꾀할 수 있다는 점에서 지속적인 교육훈련투자가 갖는 의미를 확인할 수 있었다. 따라서 본 연구는 지속적인 교육훈련투자와 관련된 이론적 및 실천적 시사점과 함께 향후 연구의 방향을 제시하였다.

This study examines how much the stability of training and development investment have effect on benefits of employees and firm performance. For the study, Korean companies that are listed in Dow Jones Sustainability Index Korea and KRX SRI with annual reports and financial reports of Korea Investors Service are empirically analyzed. The major hypotheses are set up according to the stakeholder theory in the context of sustainability management and literature reviews as to the relationship between training and development and firm performance. With testing independent sample T-test and regression analysis, the significant results of the study are as follows: First, there is significant difference of benefits of employees, firm performance, stability of training and development investment between the group of 4-year consecutive listed firms and the group of the rest firms. Second, stability of training and development investment observed to have positive (+) relations to personnel expense and welfare and benefit expense and sum of personnel and welfare and benefit expense respectively. Third, stability of training and development investment observed to have positive (+) relations to Return on Assets (ROA) as firm performance. Based on the results, it is confirmed that the steady investment for training and development are significant on individual and organizational benefits regardless of external business environment changes. At last, their theoretical and practical implications and further researches are presented.
