- Abstract
- 본 연구는 고몰입 인사관리 관행을 중심으로 근로자의 자발적 이직률에 미치는 영향을 연구함과 동시에 두 관계간 협력적 노사관계의 조절효과를 살펴보았다. 이를 연구하기 위해 한국직업능력개발원이 실시한 인적자본기업패널 2차년도(HCCP, 2007), 1차년도(HCCP, 2005) 자료를 분석하였다. 분석결과, 먼저 고몰입 인사관리 관행 중 근로자참여를 제외한 고임금제도, 교육훈련, 고용안정은 자발적 이직률에 부(-)의 영향을 미치는 것으로 나타났으며, 특히 고용안정 및 교육훈련은 유의수준 내에서 근로자의 자발적 이직률을 억제하고 있음이 확인되었다. 둘째, 고몰입 인사관리관행 중 고용안정만이 협력적 노사관계와의 상호작용을 통해 근로자의 자발적 이직을 유의하게 억제하는 것으로 나타났다. 또한 추가분석결과 고몰입 인사관리의 시스템 효과는 협력적 노사관계와의 상호작용을 통해 근로자의 자발적 이직률을 낮추는 것으로 나타났다. 마지막으로 이와 같은 결과가 나타나게 된 이유와 함의, 그리고 향후 제안 등을 다양하게 논의하였다.
This study focused on high-commitment HRM practices effects on voluntary turnover and also exploring the moderating effects of cooperative industrial relations. To test this possibility of relationship, it used the 2007 and 2005HCCP(Human Capital Corporate Panel) data of KRIVET(Korea Research Institute for vocational Education & Training) The main findings of the study are as followed. Two high-commitment HRM pratices(training, employment security) have a statistically negative(-) impact on voluntary turnover. And cooperative industrial relations have a moderating effect on the relationship between employment security and voluntary turnover. Finally, the reasons and implications of these results and future research direction have been presented in the conclusion.
