Abstract
조직의 목표달성을 위해서는 구성원의 조직시민행동과 새로운 지식과 기술을 습득하려는 학습지향성이 강조됨에도 이들 간의 관계를 살펴본 연구는 부족한 실정이다. 본 연구는 개인의 학습목표지향성이 직무몰입과 조직몰입을 통해 조직시민행동에 미치는 영향을 검증하는데 목적을 두었다. 이를 위하여 국내의 K 공공기관 직원 496명을 대상으로 설문조사를 실시하여 구조방정식으로 분석하였다. 주요 연구결과는 다음과 같다. 첫째, 학습지향성은 직무몰입, 조직몰입, 조직시민행동에 긍정적인 영향을 미치는 것으로 나타났다. 둘째, 직무몰입은 조직몰입과 조직시민행동에 긍정적인 영향을 미치는 것으로 나타났다. 셋째, 조직몰입은 조직시민행동에 긍정적인 영향을 미치는 것으로 나타났다. 넷째, 학습지향성과 조직시민행동 사이에서 직무몰입과 조직몰입의 부분매개 효과가 나타났다. 학습지향성과 조직몰입 사이에서 직무몰입의 부분매개 효과가 나타났으며, 직무몰입과 조직시민행동 사이에서 조직몰입의 부분매개 효과를 확인할 수 있었다. 직무몰입과 조직몰입 중 직무몰입이 보다 큰 매개효과를 나타냈다.
Although organizational citizenship behavior of members is important for achieving organizational goals and learning orientation to acquire new knowledge and skills is emphasized, studies examining the relationship between them are lacking. The purpose of this study was to examine the effect of individual learning goal orientation on organizational citizenship behavior through work engagement and organizational commitment. A survey was conducted on 496 employees of K public institutions in Korea. The main research results are as follows. First, learning orientation was found to have a positive effect on work engagement, organizational commitment, and organizational citizenship behavior. Second, work engagement was found to have a positive effect on organizational commitment and organizational citizenship behavior. Third, organizational commitment was found to have a positive effect on organizational citizenship behavior. Fourth, there was a partial mediating effect of work engagement and organizational commitment between learning orientation and organizational citizenship behavior. The partial mediating effect of work engagement was found between learning orientation and organizational commitment, and the partial mediating effect of organizational commitment was confirmed between work engagement and organizational citizenship behavior. Work engagement showed a greater mediating effect.
