역량 평가 도구로서 경영 시뮬레이션의 활용 방안에 관한 탐색적 연구

Abstract

본 연구는 경영 시뮬레이션이 핵심 인재들의 역량을 강화하는데 유용한 교육 방법이라면, 경영 시뮬레이션과 관련된 역량도 평가할 수 있지 않을까 하는 가능성에서 출발하였다. 실제로, 인재의 역량을 평가하는 도구로서 경영 시뮬레이션이 유용한 도구라는 연구는 있으나 실제로 역량 평가의 도구로 활용한 사례는 잘 발견되지 않는다. 또한, 경영 시뮬레이션을 활용하여 역량을 평가하는 모델이나 방법론도 개발되어 있지 못한 상황이다. 본 연구는 경영 시뮬레이션을 활용하여 기업의 핵심 인재의 역량을 평가하기 위한 평가 모델을 탐색적으로 개발하고, 이를 실제 기업에 적용하면서 평가 모델을 구축하는 것을 목적으로 하였다. 본 연구에서는 역량 평가의 선행 연구인 Thornton의 모델을 기반으로 경영 시뮬레이션의 특성을 분석하고 경영 시뮬레이션을 활용하여 역량을 평가하는 방법을 탐색적으로 제시하였다. 그런 다음에 개발된 역량 평가 방법을 기초로 국내 대기업의 관리자와 임원들의 경영 역량을 향상하는 교육을 진행하면서 동시에 경영 역량을 간접적으로 평가하였으며 마지막으로 사례를 통해 나타난 결과를 반영하여 경영 시뮬레이션을 이용한 역량 평가 모델을 제시하였다. 경영 시뮬레이션을 활용한 역량 평가 방법을 실제 기업에서 적용해보니, 역량 평가의 핵심인 공정하고, 객관적으로, 납득할 만한 수준의 결과가 도출되었다. 만약에 본 연구에서 제시된 경영 시뮬레이션을 활용한 역량 평가 방법이 타당하고, 사례연구 결과가 타당하며, 의미가 있다면 경영 시뮬레이션은 교육 도구뿐만 아니라 역량 평가 도구로서의 가치도 높아지게 될 것이다.

This study began with the possibility that if business simulation is a useful educational method for strengthening core competencies, competency can also be evaluated through business simulation. In fact, there are studies showing that business simulation is a useful tool as a competency evaluation tool for talent, but there are few cases where it is actually used as a competency evaluation tool. In addition, no model or methodology has been developed to evaluate competency using business simulation. The purpose of this study is to develop an evaluation model that evaluates a company's core competencies using business simulation and to build an evaluation model while applying it to an actual company. In this study, based on Thornton's model, a previous study on competency evaluation, a method of analyzing the characteristics of business simulation and evaluating competency using business simulation was presented exploratively. In addition, based on the developed competency evaluation model, competency was evaluated using business simulations while conducting training to improve the management capabilities of executives of large domestic companies. When the competency evaluation method using business simulation was applied to actual companies, a fair and objectively acceptable level of competency evaluation results, which is the core of competency evaluation, were derived. If the competency evaluation method using the management simulation presented in this study is valid, the case study results are valid, and meaningful, management simulation will increase its value as a competency evaluation tool as well as an education tool.
