Abstract
목적 본 연구는 직장 내 괴롭힘 주변인의 공정세상신념에 따른 방관행동이나 친가해행동간의 관계와 공감능력의 매개효과를 살펴보았다. 방법 이를 위하여 직장 내 괴롭힘을 목격하거나 들어서 알게 된 전국의 20~60세 남녀 직장인 323명을 대상으로 온라인 설문조사를실시하였다. 조사결과를 토대로 기술통계 처리 및 상관분석을 실시했고, 직장 내 괴롭힘 주변인의 공정세상신념에 따른 방관행동이나 친가해행동간의 관계에 있어서 공감능력의 매개효과를 알아보기 위해 다중회귀분석을 실시하였다. 매개효과의 유의성을 검증하기 위한 Sobel test도 실시했다. 결과 직장 내 괴롭힘 주변인의 공정세상신념에 따른 친가해행동이나 방관행동 그리고 공감능력 간에는 유의한 정적상관관계가 나타났으나. 공감능력과 방관행동, 친가해행동 간에는 유의한 부적상관관계가 나타났다. 직장 내 괴롭힘 주변인의 공정세상신념에따른 방관행동과 공감능력 간에는 유의미한 부분매개효과가 나타났으며, 직장 내 괴롭힘 주변인의 공정세상신념에 따른 친가해행동과 공감능력 간에도 유의한 부분매개효과가 도출되었다. 결론 본 연구결과는 직장 내 괴롭힘 주변인이 자신의 공정세상신념에 따라 방관행동이나 친가해행동을 할 때 공감능력이 그 행동을촉진하거나 감소시킬 수 있는 중요한 심리적 요인임을 보여주었다. 본 연구에서 나타난 한계점 및 후속 연구를 위한 제언도 논의되었다.
Objectives This study examined the relationship between bystander and pro-bullying according to the just world beliefs of those around bullying in the workplace and the mediating effect of empathy ability. Methods For this purpose, an online survey was conducted targeting 323 male and female office workers aged 20 to 60 nationwide who had personally witnessed or heard of workplace bullying. Based on the survey, descrip tive statistics and correlation analysis were performed, and multiple regression analysis was conducted to de termine the mediating effect of empathy ability in the relationship between bystander or pro-bullying according to the just world beliefs among those around bullying in the workplace. A Sobel test was also conducted to verify the significance of the mediation effect. Results There was a significant positive correlation was found between the just world belief, empathy ability, pro-bullying and bystander of those around bullying in the workplace. A significant negative correlation was found between empathy ability, bystander and pro-bullying. A significant partial mediating effect was found between empathy ability, the just world beliefs and bystander, and a significant partial mediating effect was found between empathy ability, the just world beliefs and pro-bullying. Conclusions The results of this study showed that empathy ability is an important psychological factor that pro motes or reduces bullying in the workplace when bystanders or pro-bullying based on the just world beliefs. Limitations in this study and suggestions for follow-up research were also discussed.
