Abstract
목적 본 연구는 목표지향성이 혁신행동에 미치는 영향 관계를 검증하고, 이들 관계에서 코칭리더십의 조절효과가 나타나는지를확인하고자 하였다. 방법 이를 위하여 국내 기업 근로자를 대상으로 수집된 응답 자료 306부를 실증분석에 활용하였다. 분석은 기초통계 분석 및 상관관계 분석, 단순회귀분석을 실시하였으며, 코칭리더십의 조절효과를 확인하기 위해서 Hayes(2013)의 PROCESS V4.2에서Model 1을 사용하여 분석하였다. 조절효과 검증은 부트스트래핑 방법을 활용하였으며, 95% 신뢰수준에서 10,000개의 표본을추출하였다. 결과 첫째, 목표지향성이 높을수록 조직 구성원의 혁신행동 수준이 높아지는 것으로 확인되었다. 둘째, 코칭리더십이 낮은 경우보다 높은 경우에 목표지향성이 혁신행동에 미치는 영향력이 강화되는 것으로 나타났다. 결론 본 연구는 목표지향성이 혁신행동에 긍정적인 영향을 미치며, 코칭리더십이 이 관계를 강화하는 조절효과를 발휘함을 확인하였다. 높은 목표지향성과 코칭리더십은 조직 구성원의 혁신적 행동을 촉진하여 조직의 혁신 분위기를 조성하는 데 기여한다. 추후연구에서는 다양한 업종과 직무별로 연구를 확장하는 것이 필요하며 이러한 연구는 조직의 혁신을 촉진하는 데 중요한 이론적 및실무적 시사점을 제공할 수 있을 것이다.
Objectives The purpose of this study is to examine the relationship between goal orientation and innovation be havior and to determine whether coaching leadership has a moderating effect on this relationship. Methods The For this purpose, 306 response data collected from employees of Korean companies were utilized for empirical analysis. Basic statistical analysis, correlation analysis, and simple regression analysis were con ducted, and Model 1 of Hayes' (2013) PROCESS V4.2 was used to test the moderating effect of coaching leadership. The bootstrapping method was utilized to test the moderating effect, and 10,000 samples were drawn at the 95% confidence level. Results First, it was found that higher goal orientation was associated with higher levels of innovative behavior among organizational members. Second, the effect of goal orientation on innovation behavior is strengthened when coaching leadership is higher than when it is lower. Conclusions This study confirms that goal orientation positively influences innovative behavior and that coaching leadership exerts a moderating effect that strengthens this relationship. High goal orientation and coaching lead ership contribute to creating an innovative climate in organizations by promoting innovative behavior of organiza tional members. Future research should extend the study to different industries and job functions, and such re search may provide important theoretical and practical implications for promoting organizational innovation.
