- Abstract
- 연구 목적: 이 연구는 소프트웨어 개발자의 직무성과에 대한 자기주도학습의 영향을 분석하고, 이 과정에서 직무몰입의 매개효과와 조직문화의 조절효과를 검토하고자 하였다.
연구 방법: 소프트웨어 개발자 345명을 대상으로 설문조사를 실시하여, 수집된 자료를 분석하여 요인분석, 신뢰도 및 상관관계 검증, 회귀분석, 매개·조절효과를 검토하였다.
연구 내용: 인지적 자기주도학습은 직무성과와 직무몰입 모두에 유의한 긍정적 영향을 미쳤으며, 직무몰입은 자기주도학습과 직무성과 간 관계를 매개하는 것으로 나타났다. 또한 조직문화 중 ‘협업 및 의사소통’ 요인은 이러한 관계를 강화하는 것으로 확인되었다.
결론 및 제언: 본 연구는 급변하는 소프트웨어 산업에서 자기주도학습, 직무몰입, 조직문화가 유기적으로 연계될 때 지속 가능한 성과 창출이 가능함을 보여주며, 현업 성과를 위한 학문적·실무적 시사점을 제공한다.
This study examines the effect of self-directed learning on the job performance of software developers, focusing on the mediating role of job involvement and the moderating role of organizational culture. A survey of 345 software professionals was conducted, and the data were analyzed using factor analysis, reliability and correlation tests, regression, and mediation–moderation analyses. Results show that cognitive self-directed learning significantly improves both job performance and job involvement, with job involvement mediating the relationship between self-directed learning and performance. In addition, the “collaboration and communication” dimension of organizational culture was found to strengthen this relationship, indicating that developers’ self-directed learning translates more effectively into performance in supportive and cooperative environments. These findings suggest that sustainable performance in the fast-changing software industry can be achieved when self-directed learning, job involvement, and organizational culture are integratively aligned, offering valuable implications for both theory and practice.
