Abstract
본 연구는 부정적으로 간주되는 나르시시즘의 건설적인 측면을 연구하고, 조직에 미치는 부정적인 영향을 완화하기 위한 전략을 탐색하는 것에 목적이 있다. 이를 위해 나르시시즘과 경력성공의 관계에서 자기효능감의 매개효과와 심리적 안전감의 조절된 매개효과를 검증하고자 하였다. 국내 일반 기업에 종사하고 있는 직장인 397명의 응답을 바탕으로 회귀분석과 부트스트래핑 과정을 통해 변수 간의 관계를 검증하였다. 본 연구의 연구결과는 다음과 같다. 첫째, 나르시시즘은 경력성공에 정적인 영향을 미치는 것을 확인하였다. 둘째, 자기효능감은 나르시시즘과 경력성공의 관계를 매개하는 것을확인하였다. 셋째, 심리적 안전감은 나르시시즘과 주관적 경력성공의 관계에서 자기효능감의 매개효과를 조절하였으나, 객관적 경력성공과는 유의한 효과를 나타내지 못한 것을 확인하였다. 마지막으로 개인과 조직 차원에서의시사점을 제시하고, 한계점을 바탕으로 후속 연구의 필요성을 제언하였다
This study aimed to investigate the constructive aspects of narcissism, which is considered negative, and to explore strategies to mitigate its negative impact on organizations. To this end, we conducted to test the mediating effect of self-efficacy and the moderated mediating effect of psychological safety on the relationship between narcissism and career success. Based on the responses of 397 employees working in general companies in Korea, regression analysis and bootstrapping were used to analyze the relationship between the variables. The findings of this study are outlined as follows. Firstly, narcissism demonstrated a positive influence on career success. Secondly, the mediating role of self-efficacy in the relationship between narcissism and career success was established. Thirdly, psychological safety was identified as a moderator in the mediating effect of self-efficacy on the relationship between narcissism and subjective career success, although not on objective career success. Finally, we provided implications on individual and organizational dimensions and suggested the need for subsequent research based on the limitations.
