중등학교 체육지도자의 직무 배태성이 조직시민행동에 미치는 영향

Abstract

본 연구에서는 직무 내 배태성과 직무 외 배태성이 중등학교 체육지도자들의 조직시민행동에 미치는 영향과 그 영향의 차이를 검증하고, 성차에 따른 조직시민행동 수준의 차이와 직무 배태성과 조직시민행동 간의 관계에 대한 성차의 조절효과 유무를 검증하는 것을 연구 목적으로 설정하였다. 가설 검증을 위해 다중회귀분석과 독립표본 t-test 그리고 구조방정식 모형을 사용한 다중집단분석이 실시되었다. 다중회귀분석을 실시한 결과 첫째, 직무 내 배태성과 직무 외 배태성은 모두 조직시민행동에 유의한 영향을 미쳤으며, 그 영향력의 크기는 직무 내 배태성이 더 높게 나타났다. 둘째, 조직시민행동의 수준이 성차에 따라 유의한 차이를 나타내지 않는 것을 독립표본 t-test를 통해 검증하였다. 셋째, 구조방정식 모형을 이용한 다중집단분석을 실시한 결과, 직무 내 배태성과 직무 외 배태성이 조직시민행동에 미치는 영향은 남녀에 따라 차이가 없는 것으로 나타났다. 이러한 연구결과는 본 연구에서 사용된 변인들이 조직의 생산성의 증대 미치는 영향에 관한 논의에 충분히 활용될 수 있는 의의를 가진다.

The purpose of the study is three-fold. First, this study attempted to examine a causal relationship between job embeddedness(JE) and organizational citizenship behavior(OCB) among physical educators to see if two dimensions of JE influence the level of OCB. Second, we investigated whether the level of OCB differs by gender. Third, after establishing the causal relation between JE and OCB, this study examined whether the relationship is moderated by gender. Research participants were chosen based on a convenience sampling. The questionnaires were distributed to 378 PE teachers and total of 332 questionnaires were completed and returned. JE was measured with twelve items(6 items for On the JE[ONJE] and 6 items for Off the JE[OFJE]). Each of the sub-factor(i.e., link, fit, sacrifice) was measured with two items. Second, the measurement of OCB was consisted of eleven items; six items to measure altruism and five items for the generalized compliance. To accomplish the research objectives, multiple regression analysis, an independent sample t-test, and a group invariance test using structural equation modeling(SEM) were used. The multiple regression analysis revealed that both ONJE and OFJE significantly influenced OCB among physical educator. The ONJE had higher level of effect on OCB than that of OFJE. Independent sample t-test showed that level of OCB was not statistically different by gender. The results of SEM indicated that gender had no moderating effect on the relationship between ONJE and OCB. The results of the study was discussed in relation with how school management can improve organizational productivity using the variables of the study.
