무경계 경력태도와 주관적 경력성공의 관계에서 경력전략의 매개효과

Abstract

본 연구는 무경계 경력태도가 주관적 경력성공에 미치는 영향과, 이 과정에서 경력전략이 매개역할을 하는지 검증하는 데에 목적이 있다. 선행연구들을 통해 무경계 경력태도와 경력전략, 주관적 경력성공의 의미와 관계를 분석하고, 경력전략이 매개효과를 갖는지를 검증하였다. 본 연구를 위해 국내의 전기전자업종에 종사하는 근무경력 5년 이상의 연구개발 직군 154명의 데이터가 사용되었다. 분석 결과 무경계 경력태도는 주관적 경력성공 요인인 고용가능성에 유의한 영향을 미치는 것으로 나타났다. 경력전략은 주관적 경력성공의 하위요인인 경력만족 및 고용가능성 모두에 유의한 영향을 미치며, 특히 무경계 경력태도와 주관적 경력성공 변인 중 고용가능성과의 관계에서 매개역할을 하는 것으로 나타났다. 따라서 본 연구는 조직구성원이 인식하는 경력에 대한 새로운 틀로써 무경계 경력의 관점에서 무경계 경력태도와 경력전략, 주관적 경력성공간의 구조적 관계를 통합된 관점에서 제시하고 있다는 점에서 의의가 있다.

The purpose of this study was to examine the relationship between boundaryless career attitude and subjective career success, and the mediating role of career strategies on this relationship. Data was obtained from 154 R&D researchers working in electrical and electronics industries in Korea. Boundaryless career attitude was significantly related to career strategies and employability. Career strategies played a mediating role on the relationship between boundaryless career attitude and subjective career success. Given the scarcity of studies on boundaryless career, this study shows that boundaryless career can be considered as an important framework for employee career development and it should be examined with career strategies and subjective career success in a theoretical framework. Finally, implications, limitations, and future research were suggested.
