Abstract
본 연구는 조직공정성이 공무원의 직무관여와 혁신행동에 미치는 영향을 규명하고자 경험적 연구를 실시하였다. 분석결과는 첫째, 분배공정성은 직무관여에 영향을 미치는 것으로 나타났으며, 절차공정성은 영향을 미치지 못하는 것으로 나타났다. 둘째, 분배공정성과 절차공정성은 혁신행동에 직접적인 영향은 없는 것으로 나타났다. 셋째, 분배공정성과 절차공정성과 혁신행동 간의 직무관여의 매개효과를 분석한 결과 분배공정성은 직무관여를 통해 혁신행동을 유발하는 것으로 나타났다. 이러한 연구결과는 공조직의 혁신과정에서의 조직구성원의 조직공정성과 혁신행동을 설명하는데 있어 이론적 기여를 할 것으로 보인다.
This study is to find the impact of organizational justice on job involvement and innovative behavior of employees in public organization through empirical research. Results of research are as follows. First, distributive justice is different from justice in terms of impacting on job involvement of employees - distributive justice impacts but procedural justice does not impact. Second, innovative behavior is not influenced directly by distributive justice nor procedural justice. Only distributive justice induces innovative behavior through job involvement, which was found by examining intervening effects of job involvement. Therefore, we would reach the conclusion that in order to induce innovative behavior of employees in public organizations, providing monetary incentive to hard working employees is more important than keeping to proper procedure in the evaluation process in public organizations.
