국내 기업 임원의 리더십탈락에 영향을 미치는 행동특성 연구

Abstract

본 연구는 탁월한 잠재 역량을 갖고 있는 임원이 지속적으로 성장 발전하지 못하고 성장이 정체되거나 중도에 탈락하게 되는 리더십탈락의 행동특성을 규명하기 위하여 국내 기업의 임원 인사 및 교육담당 관리자 55명을 대상으로 심층 인터뷰를 시행하였다. 연구 결과 ‘편향적인 인력선호 및 활용’, ‘스타일이 다른 상사와의 업무 관계 구축 실패’, ‘타인에 대한 공격성향’, ‘지나친 자기과신’, ‘변화에 대한 저항’, ‘강한 정치적 성향’, ‘과도한 관리 성향’, ‘새로운 직무 수행에 필요한 핵심경험 및 역량 확보 부족’, ‘냉소적 행동’, ‘윤리의식 결여’가 국내 기업 임원에게 나타나는 공통적이고 반복적인 리더십탈락의 행동 특성으로 밝혀졌다. 본 연구는 균형 잡힌 리더의 육성을 위해 성공적인 리더가 갖추어야 할 성공 프로파일뿐 아니라, 동시에 실패한 리더들에게 공통적으로 나타나는 리더십탈락 행동특성을 효과적으로 관리할 수 있어야 한다는 관점에서 연구 의의가 있다.

The purpose of this study is to examine the behavioral factors having effect upon the leadership derailment of high potential executives in Korean corporations leading to their stagnation or eventual leaving of the organizations. In-depth interviews with 55 executive human resources and human resources development managers were conducted. The results of this study show the ten common and repetitive negative behavioral factors which affect leadership derailment in Korean executives: biased preference for certain personnel, inability to adapt to different work styles of their bosses, offensive behaviors to others, arrogance, inability to change and adapt, overly ambition, micro-managing, lack of core experience or competency for new job, negative mind set, and lack of ethics and values.
