일터에서의 성찰이 조직구성원의 사회화에 미치는 영향: 신뢰와 지식공유활동의 조절된 매개효과

Abstract

일터 환경에서의 불확실성과 모호성을 제거하기 위해 조직구성원들은 사회화 과정을 통하여 조직에서 요구하는 지식과 기술을 습득한다. 본 연구는 사회적 학습의 관점에서 일터에서의 성찰과 지식공유활동의 중요성을 실증적으로 검증함으로써 구성원들의 조직 적응을 높이기 위해 조직이 어떠한 부분에 관심을 갖고 지원해야 하는지에 대한 실천적 시사점을 찾고자 하였다. 구체적으로 일터에서의 성찰이 조직사회화에 미치는 영향관계에서 지식공유활동이 매개역할을 하는지 살펴보고, 이러한 간접경로효과에 대해 동료, 상사, 조직에 대한 신뢰가 조절하는가를 검증하였다. 연구 결과는 다음과 같다. 일터에서의 무성찰은 지식공유활동과 조직사회화에 부정적인 영향을 미쳤으며, 지식공유활동은 부분매개역할을 하였다. 또한 신뢰(동료, 상사, 조직)는 이들 사이를 완화시키는 조절된 매개효과가 있는 것으로 나타났다. 반면, 일터에서의 비판적 성찰은 지식공유활동과 조직사회화에 긍정적인 영향을 주었으며, 지식공유활동은 이들 간의 관계에서 부분매개역할을 하는 것으로 나타났다. 또한 상사, 조직에 대한 신뢰는 이들 사이를 강화시키는 조절효과가 있는 것으로 나타났으며, 동료에 대한 신뢰는 비판적 성찰과 조직사회화 간 지식공유활동의 간접경로에 대해 조절효과를 갖지 못하는 것으로 확인되었다. 마지막으로 이러한 연구결과를 토대로 본 연구의 학문적 의의 및 실천적 함의를 제시하였다.

Employees acquire knowledge implicitly and explicitly in order to get their work done. Organizational socialization is an important process for knowledge acquisition and sharing knowledge based on trust among the members is critical during the process. Hence, the purpose of this study is to examine the influence of workplace reflection on organizational socialization and to verify the moderated mediating effect of trust and knowledge sharing. The results of this study are as follows. Whereas non-reflection in workplace showed a negative effect on knowledge sharing and organizational socialization, knowledge sharing showed partial mediation between non-reflection and organizational socialization. And as for the moderate effect of trust on knowledge sharing, there exists indirect pathway between non-reflection and organizational socialization and showed alleviative moderated effect. The study verified that critical reflection in workplace showed a positive effect on both variables, and knowledge sharing showed partial mediation. And as for the moderated mediating effect of trust and knowledge sharing between reflection and organizational socialization, it showed consolidated moderated effect. Lastly, trust on co-workers did not show moderated effect of knowledge sharing between critical reflection and organizational socialization. Based on the result of the study, academic and practical implications were suggested.
