직무스트레스가 청소년지도사의 조직몰입에 미치는 영향: 감성지능의 매개효과 검증

Abstract

본 연구는 청소년기관에서 근무하는 청소년지도사의 직무스트레스가 조직몰입에 미치는 영향을 확인하고, 그 관계에서 감성지능의 매개효과를 검증하고자 하였다. 연구대상은 서울과 경기지역에 소재한 14개 청소년기관에서 업무를 수행하고 있는 청소년지도사이며 최종분석에는 168명의 설문이 사용되었다. 자료는 SPSS 22.0 통계프로그램을 활용하여 상관관계분석과 회귀분석 등을 통하여 분석하였고, 매개효과는 3단계 분석방법에 따라 검증하였으며 통계적 유의성을 확인하기 위하여 Sobel test를 실시하였다. 분석결과에 따르면, 청소년지도사는 상대적으로 관계갈등보다는 조직체계 및 직장문화로 인한 스트레스를 많이 경험하는 것으로 나타났다. 그리고 감성지능의 하위요인 중 감성활용과 조직몰입의 하위요인 중 지속적 몰입의 수준이 가장 낮은 것으로 나타났다. 또한, 직무스트레스는 통계적으로 유의하게 청소년지도사의 조직몰입에 부정적인 영향을 미쳤으며, 이 관계에서 감성지능은 부분매개효과를 지니는 것으로 확인되었다. 마지막으로 이러한 결과를 바탕으로 논의 및 결론에서 연구함의를 제시하였다.

The object of this study was to investigate the effect of job stress in youth worker’s organization commitment and the mediating effect of emotional intelligence. Participants of this study were youth workers who working in 14 youth centers in the Seoul and Gyeonggi area. Data acquired from 168 participants were used for the final analysis. The collected data were analyzed using SPSS. The mediation effect analysis method by Baron & Kenny(1986) and Sobel-test was accomplished to verify relations among variables and mediating effect. On the basis of the major findings of this study, youth workers highly perceived stresses from organizational systems and work culture among job stresses. Their use of emotion among emotional intelligence is turned out to be relatively low, while the normative commitment among the organization commitment, was marked to be the lowest. Also, it is found that the job stress has a significant negative correlation with their organization commitment. Finally, in the relationship between the job stress and the organization commitment of youth workers, their emotional intelligence is turned out to have a partial mediating effect. Finally based on these results, the implications for youth work practice were also discussed.
