군집분석을 이용한 ICT 분야 R&D 연구원의 창의적 특성과 프로젝트성과에 대한 연구

Abstract

본 연구는 국내 ICT 기업의 R&D 분야에서 재직하고 있는 연구원들의 창의적 특성과 프로젝트 성과간의 영향 관계를 밝히는데 기본 목적이 있다. 이를 위해 R&D 연구원들의 창의적 특성을 정의적, 인지적, 상황적 특성 등의 다원적인 측면에서 측정하여 유사한 특성을 가진 개인들을 군집화한 후 군집별 창의적 특성 수준, 인구 통계적 특성, 성과차이를 살펴보았다. 정의적 특성으로서의 창의적 성격은‘개방성’과 ‘모험심’을, 창의적 역량은 ‘독창성’과 ‘융통성’을, 그리고 상황적 특성으로는 ‘조직몰입’을요인으로 설정하고 국내 ICT 기업 중 전기/전자, 기계/금속, 정보통신 분야의 R&D 연구원들을 대상으로 설문조사를 실시하여 최종 144개 설문지를 분석하였다. 분석 결과, 5개 군집으로 분류되었는데, 군집 1은 창의적 특성 모두가 고르게 높은 집단이고 이와 대조적으로 군집 5는 창의적 특성 모두가 고르게 낮은 집단이며 그 외 군집 2, 3, 4는 상황적 특성인 ‘조직몰입’은 모두 보통수준이지만 그 외 창의적 성격이나 역량 특성이 각각 낮거나 높은 집단들이었다. 이 중 성과가 가장 높게 나온 집단은 군집1, 가장 낮게 나온 집단은 군집 5이며, 세 가지의 창의적 특성이 고르게 발달한 군집이 그렇지 못한 군집에 비하여 통계적 유의수준에서 프로젝트 성과를 더 높이 인지하고 긍정적으로 프로젝트를 진행하는것으로 나타났다.

The objective of this study is to analy ze the relationship between employe ‘s creativity and perceived performan ce of project in R&D department of ICT companies. Creativity was meas ured by creative personality(opennes s, adventurousness), creative ability (originality, flexibility) and organizatio nal commitment. We conducted clust er analysis of R&D workers' creativit y. As the result of this research, five groups emerged : the high balanced creativity-high performance group(gr oup 1), the low balanced creativity-lo w performance group(group 5), and the imbalance creativity-intermediate performance group(group 2,3,4). It m eans that well-balanced development of creativity has positive effects on R &D performance. After investigating, the differences in age, education leve l and work experience emerged betw een the groups. This research is exp ected to be highly suggestive for hum an resources management planning of the R&D department.
