어린이집 교사의 이직 경험에 대한 내러티브 연구: 직장어린이집에서 국공립어린이집으로

Abstract

본 연구는 직장어린이집에서 국공립어린이집으로 이직한 보육교사의 경험 및 경험의 의미를 파악하는 데 목적을 둔다. 이를 위해 직장어린이집에서 국공립어린이집으로 이직한 보육교사 6명을 대상으로 6개월간 2～3회에 걸쳐 심층 면담을 실시하였다. 세 차례의 반복적 비교분석방법 과정을 거친 결과 다음과 같은 범주로 수렴되었다. 첫째, 직장어린이집에서 국공립어린이집으로 이직한 동기는 ‘낮은 사회적 인식이 자기개발 욕구를 일으켰어요’, ‘회사의 갑작스러운 요구, 내 건강은 누가 책임지나요’, ‘하루를 꽉 채워 일하는 느낌이에요’의 세 가지로 나타났다. 둘째, 직장어린이집에서 국공립어린이집으로 이직 경험의 긍정적 측면으로는‘교실에서 나오는 시간이 빨라졌어요’, ‘내 마음을 100주면 100이 돌아오는 느낌이에요’, ‘저도아이들도 행복한, 긍정의 바퀴가 굴러가요’로 나타났다. 셋째, 직장어린이집에서 국공립어린이집으로 이직 경험의 부정적 측면으로 ‘자유롭지 않은 연차 소진은 교사, 학부모, 영유아 그누구도 즐겁지 않아요’, ‘돈 때문에 새로운 걸 하기가 겁나요’, ‘일할 공간을 찾아 빈 교실을헤매요’, ‘시터로 보는 학부모의 시선이 느껴져요’로 나타났다. 넷째, 직장어린이집에서 국공립어린이집으로 이직 경험은 ‘안주하고 싶지만 성장도 하고 싶어요’, ‘고경력 보육교사는 서글퍼요’로 나타났다. 이를 통해 본 연구는 보육교사가 느끼는 이직의 원인을 찾아내고, 직장어린이집과 국공립어린이집의 근무만족도를 높이는 실제적 지원에 대한 방향을 제안하고자 한다.

This study sought to understand the experience and meaning behind the experience of childcare teachers who moved from workplace daycare centers to national and public daycare centers. To this end, in-depth interviews were conducted two-to-three times across six months with six childcare teachers who transferred from a workplace daycare center to a national/public daycare center. As a result of three iterative comparative analysis methods, the following converged categories were identified. First, the motives for turnover from a workplace daycare center to a national/public daycare center included “a low social awareness causing a desire for self-development,” “the company's sudden demand, who is responsible for my (sic) health,” and that “it feels like working a full-time job.” Second, the positive aspects of the turnover experience were “the time it takes to leave the classroom has gotten faster,” “if I (sic) give 100%, it feels like 100% comes back,” “the children are I happy, the wheel of positivity rolls.” Third, the negative aspects of the turnover experience were as follows: “non-free use of annual leave is not enjoyable for teachers, parents and children,” “I’m (sic) afraid to do something new because of money constraints,” “wandering around empty classrooms in search of a place to work,” and “I (sic) feel that parents view me as a babysitter.” Fourth, the meanings of the turnover experience were “a desire for both stability and growth” and that “experienced childcare teachers are sad.” Through this study, the aims to identify the causes of turnover experienced by childcare teachers and to suggest a direction for practical support to increase work satisfaction at workplace daycare center and national and public daycare center.
