중장년 구직자의 사회적지지가 구직행동에 미치는 영향과 폐기학습의 매개효과

Abstract

최근의 경제위기로 인하여 비자발적 퇴직을 겪은 중장년 세대는 사회경제적 불안과 심리적 갈등이 심화되는 상황에 처해 있다. 이러한 어려움을 극복하고자 다양한 기관에서 제공하는 전직과 취업 프로그램을 통해 구직준비와 교육활동에 참여하고 있다. 중장년 구직자가 취업이나 전직에 성공하기 위해서는 자신의 의지와 노력과 함께 주변으로부터의 심리적, 물리적 도움과 지원도 필요하지만 무엇보다도 기존에 답습한 사고습관과 학습방식에서 탈피하여 새로운 지식과 기술을 습득할 수 있는 개방적인 사고와 적극적인 자세가 전제 되어야 한다. 이에 본 연구는 구직준비를 하고 있는 중장년층을 대상으로 주변사람들로부터 인식한 사회적지지가 구직행동에 미치는 영향관계를 살펴보고, 이들 관계에서 폐기학습이 매개효과를 갖는지 검증하는데 목적을 두었다. 이를 위해 서울·수도권 소재 고용노동부, 시·구청 및 기타 공공기관의 재취업교육 프로그램에 참여중인 중장년 336명을 대상으로 설문조사를 실시하였다. 분석결과, 주변인들로부터 인식한 사회적지지지는 중장년 구직자의 구직행동과 폐기학습에 긍정적인 영향을 미치는 것으로 나타났으며, 특히 구직행동에는 정서적지지와 정보적지지가 영향을 미쳤고, 폐기학습에는 정서적지지와 평가적지지가 영향을 미치는 것으로 조사되었다. 폐기학습의 매개효과를 분석한 결과, 정서적지지와 구직행동 간에는 부분매개효과가 있었고, 평가적지지와 구직행동 간에는 완전매개효과가 있는 것으로 분석되었다. 이러한 연구결과를 통해 중장년층의 구직활동을 제고하기 위해서는 주변으로부터 심리적 지원을 바탕으로 기존의 습관과 학습방식에서 벗어나 새로운 것을 받아들일 수 있는 폐기학습을 고취시킬 수 있는 교육 및 지원 프로그램개발의 필요성을 제안하였다.

The recent economic crisis has been a major cause for low employment in all age groups. It is especially even harder for Korean baby-boomers who retired involuntarily. In order for middle-aged job seekers to find a new job, it is important to disconnect from their previous knowledge or learning habits as well as to seek support from others. In this vein, the purpose of this research is to confirm the impact of social support on job search behavior and to verify the mediating effect of unlearning. For the validation of the study, 336 survey questionnaire from middle-aged job seekers participating in workforce retraining programs, were analyzed. The following are the results of the study: First, based on the analysis of the impact of the social support on the job search and unlearning, emotional and informative support have a positive impact on preparation job search behavior, and emotional and evaluative support have positive impact on unlearning. Second, unlearning has a partial mediating effect between emotional support and job search behavior, and full mediating effect between evaluative support and job search behavior. The result draws implication for the development of educational and support programs for the middle-aged job seekers.
