Moderating effects of wage satisfaction and social-organizational support on the relationship between emotional dissonance and turnover intention among korean dental hygienists

Abstract
Background/Objectives: Emotional dissonance is a risk factor for job dissatisfaction among healthcare workers. This study investigated the moderator variables influencing the relationship between emotional dissonance and turnover intention. Method/Statistical Analysis: This cross-sectional study surveyed 270 Korean dental hygienists working full-time at dental care facilities using a structured questionnaire. Socio-demographic characteristics, emotional dissonance, turnover intention, and individual and organizational factors were collected. The individual and organizational factors were considered moderator variables. The t-test, one-way ANOVA, and moderated multiple regression were used. Findings: Dental hygienists experiencing more emotional dissonance had higher turnover intention (p<0.001). The relationship between emotional dissonance and turnover intention was moderated by wage satisfaction and social-organizational support (p<0.05), but not by individual factors. These findings suggest that intervention strategies to buffer, effectively, turnover intention due to emotional dissonance should be developed and implemented at an organizational level. Improvements: Further studies must examine a greater variety of moderator variables that may effectively mitigate turnover intention. © 2019, World Informations Syndicate. All rights reserved.
