대학 총장의 리더십이 행정 직원 리더십에 미치는 영향

| dc.description.abstract | 본 연구의 목적은 대학교 행정 직원의 리더십에 영향을 미치는 변인으로 총장의 리더십, 행정 직원의 긍정 심리자본 및 자기주도학습을 선정하고 변인들의 구조적 관계를 분석하는 것이다. 본 연구를 위한 자료는 설문지를 통해 수집하였고 20개 대학교에서 근무하는 745명의 정규 직원을 조사표본으로 추출하였다. 연구모델을 통계적으로 검증하기 위해 수집한 자료를 Amos(18.0)와 Mplus(6.0) 프로그램을 사용하여 분석하였고 분석방법으로는 구조방정식을 활용하였다. 구조방정식 통계 검증 결과는 다음과 같다. 첫째, 총장의 리더십이 행정 직원의 긍정 심리자본에 정의 직접효과가 있다. 둘째, 총장의 리더십이 행정 직원의 자기주도학습에 유의미한 정의 직접효과 있으며 행정 직원의 긍정 심리자본을 매개로한 유의미한 정의 간접효과가 있다. 셋째, 사립대학교에서 행정 직원의 리더십 개발에 총장의 리더십이 유의미한 정의 직접효과와 행정 직원의 긍정 심리자본 및 자기주도학습을 통한 유의미한 정의 간접효과가 있다. 이상의 연구결과로부터 도출된 결론은 총장의 리더십이 행정 직원의 긍정 심리자본 및 자기주도학습을 통하여 행정 직원의 리더십에 긍정적 영향을 주었다는 것이다. 특히 총장의 리더십은 행정 직원의 리더십에 영향력 있는 주요 변인이었다. 또한, 행정 직원의 긍정 심리자본 및 자기주도학습을 통한 간접효과가 실증되었다. | - |
