교사 사기 구성요인 탐색 및 수준 차이 분석 연구

Abstract

교사들의 사기는 교사의 직무만족뿐만 아니라 학교 조직 전체의 효과성과도 직결되는 중요한 개념임에도 불구하고 우리나라 현실을 반영하여 교사 사기 자체를 연구 주제로 삼아 학술적으로 규명하려는 노력은 상대적으로 부족하였다. 이러한 문제 인식에서 본 연구는 교사 사기 구성 요인을 탐색하고, 교사들의 배경 변인에 따라 사기 수준에 차이가 있는지를 분석할 목적으로 수행되었다. 연구 목적을 달성하기 위해 온라인 설문조사를 통하여 수집한 초·중등학교 교사 총7,830명의 자료를 토대로 요인분석을 통해 사기 구성요인을 도출하고, 교사들의 개인적 배경과, 근무학교 배경변인에 따른 차이를 t-검증과 ANOVA 검증을 통해 분석하였다. 연구 결과, 교사 사기 구성요인은 교장 리더십 효과성, 교직활동이 주는 보람, 경제적 보상, 교육적 지위, 사회적 지위와 인정, 동료교사 협력 및 지원, 직무부담 및 스트레스 등 7개로 분석되었다. 교사들의 전반적인 사기 수준은 보통 정도로 나타났으나, 교사들의 사기 수준은 개인적 배경과 근무학교 특성에 따라 통계적으로 유의한 차이가 있는 것으로 밝혀졌다. 본 연구 결과를 토대로 사기 수준이 특별히 낮은 집단의 사기 진작을 위한 정책적 시사점을 도출하여 제시하였다.

Teacher morale is an significant factor influencing teachers’ job satisfaction and organizational effectiveness. Despite the importance, the effort to analyze the phenomena of teacher morale in a Korean setting in a more academic way has been relatively neglected. This study seeks to analyze major components of teacher morale through which at risk groups of teachers can be identified for more intimate policy intervention. On-line survey of 7,830 elementary and secondary school teachers reveals that teacher morale is composed of seven major factors such as effectiveness of principal leadership, satisfaction on the teaching job, financial reward, educational status, social status and recognition, peer teachers' cooperation and trust, and workloads and stress. The general level of teacher morale is not too low; however, the teacher morale associated with the factors which are external to education such as workload and stress, social status and recognition, and financial reward tends to be lower. It is also found that the level of teacher morale showed statistically significant differences based on both personal backgrounds and school characteristics. The morale of male teachers, teachers with higher education degree, non-homeroom teachers, and lay teachers is lower than their counterpart. Those teachers work at private schools, secondary schools, schools in midium cities also show lower morale. Based on the findings, policy recommendations to raise the morale of teachers at risk are suggested.
