Abstract
본 연구는 상이한 성과급 비율이 직무수행의 질에 미치는 영향력을 검증하는데 목적이 있었다. 연구의 독립변인은 세 가지 종류의 성과급 비율, 즉 총 임금에 대한 0%, 10%, 그리고 100%의 성과급 비율이 독립변인의 세 수준이었다. 실험 설계는 교차처치설계(alternating treatment design)였으며, 세 종류의 성과급 비율이 각 실험 참가자들에게 무작위 순서로 처치되었고, 각 종류의 성과급 비율은 10회기씩 할당되어 전체 실험은 총 30회기로 구성되었다. 실험 참가자들은 4명의 대학생이었으며, 컴퓨터화된 모의작업과제를 수행하였다. 종속변인은 수행된 과제의 수 및 불량률, 과제 당 수행 시간이었다. 결과에 의하면, 성과급 비율이 100%인 조건에서의 직무수행이 0%와 10% 조건에서의 직무수행보다 높은 것으로 나타났으며, 0%와 10% 조건에서의 직무수행은 차이가 없는 것으로 나타났다. 또한 불량률은 성과급 비율이 높아질수록 증가하였으며, 0% 조건과 100% 조건에서 불량률의 차이가 있었다. 과제 당 수행 시간도 100% 조건에서 가장 짧았으며, 10% 조건과 100% 조건 간에 유의한 차이가 있었다. 이러한 결과는 성과급 제도가 수행의 양뿐만 아니라 수행의 질에도 영향을 미친다는 점에서 신중하게 사용될 필요가 있음을 시사한다.
This study examined the effects of different percentages of incentive pay on the quality of the performance of a simulated work task when the opportunities for off-task behaviors were available. The independent variable was the percentage of incentive pay. Three percentages of incentive pay were examined: 0%, 10%, and 100%. An alternating treatment design was adopted. The three experimental conditions were randomly alternated for each participant, each experimental condition being administered ten times for the whole experiment. Participants were 4 college students. Participants performed a simulated wok task on the computer that consisted of computer-related activities such as dragging, clicking, and typing. The dependent variables were the number of completed work tasks, error rate, and the time for completing each task. The results indicated that the performance under the 100% incentive condition was higher than that under the 0% and 10% conditions. However, performance under the 0% and 10% conditions did not differ. Also, the percentage of incentives increase the error rate, and there was difference between the 0% and 10% condition. The time for completing each task was shortest under the 100% condition, and there was significant difference between the 10% and 100% condition. The results suggest that individual incentive system have to be adopted cautiously in that it influence on not only the amount of performance but the quality of performance.
