Abstract
이 연구는 형평이론을 기반으로 간접고용 비정규직 근로자가 인식하는 조직공정성과 조직지원인식이 직무열의와의 관계에서 경력성장기회의 매개효과를 검증하는 데 목적이 있다. 연구를 위해 간접고용 비정규직 근로자를 대상으로 온/오프라인 설문을 실시하여 유효한 226부의 자료를 확보하였고, PROCESS macro를 사용하여 변인 간의 경로와 매개효과를 분석하였다. 연구결과, 간접고용 비정규직 근로자가 인식하는 조직공정성과 조직지원인식은 직무열의와 정(+)적으로 유의미한 관계가 있으며, 이들 관계에서 경력성장기회는 부분 매개효과가 있는 것으로 나타났다. 연구결과를 바탕으로 도출한 이론적·실무적 시사점은 상대적으로 불안한 고용환경에 처해있는 간접고용 비정규직 근로자들의 직무열의를 높일 수 있는 방안을 마련하고, 고용불안을 해소할 수 있는 경력성장의 기회를 제공할 단초가 될 수 있다.
The study was conducted based on the equity theory and the purpose is to analyze the mediating effect of career growth opportunity on the relationship among organizational justice, perceived organizational support, and work engagement of non-regular worker in indirect employment. For this study, online and offline surveys were conducted on non-regular workers in indirect employment. The study used data from 226 valid copies and analyzed relationship of variables and mediating effect. The organizational justice and the perceived organizational support for non-regular workers in indirect employment have been shown a significant correlation with their work engagement. Career growth opportunity was analyzed to have a mediating effect in the relationship among organizational justice, perceived organizational support and work engagement of non-regular workers in indirect employment. Therefore, career growth opportunity was found to play a role as a part of mediating variable. The theoretical and practical implications derived based on this research can be the first step to come up with ways to enhance the work engagement of non-regular workers in indirect employment, who are in a relatively unstable employment environment, and to provide opportunities for career growth to resolve job insecurity.
