그릿(GRIT)이 정서적 몰입에 미치는 영향과 성찰학습의 매개 효과

Abstract

본 연구는 국내 공공기관 구성원을 대상으로 그릿이 정서적 몰입에 미치는 영향과 성찰학습의 매개 효과를 실증하는데 목적을 두었다. 선행 연구 결과와 이론 고찰을 통해 정서적 몰입을 예측할 것으로 고려되는 그릿, 성찰학습 간 구조 관계를 연구 모형으로 설정하였다. 연구 모형의 실증을 위해 H 공공기관에 재직 중인 구성원 380명을 대상으로 2017년 4월 3일부터 4월 14일까지 약 2주 간 설문조사를 진행하였고, 불성실한 설문응답을 제외한 최종 362부의 응답 자료를 SPSS 18.0, AMOS 23.0을 활용하여 분석하였다. 분석 결과, 그릿은 정서적 몰입에 정적으로 유의한 영향을 미치는 것으로 나타났다. 그릿과 정서적 몰입 간 관계에서 성찰학습의 하위변인인 무성찰학습은 유의한 매개 효과가 없으며, 성찰학습은 부분 매개 효과를 갖는 것으로 확인되었다. 이상의 결과를 바탕으로 다음과 같은 결론을 도출하였다. 첫째, 그릿이 공공조직 구성원의 정서적 몰입에 영향을 미치는 변인임을 확인하였다. 둘째, 그릿과 정서적 몰입 간 관계에서 성찰학습의 매개효과를 실증하였고, 이를 통해 정서적 몰입 제고를 위한 성찰학습 활성화 방안에의 실증적 근거를 제시할 수 있었다. 이 연구의 시사점은 다음과 같다. 공공기관 구성원의 그릿을 함양하고 증진시킬 수 있는 교육프로그램의 개발 방안 도출이 필요하다. 더불어 상업교육에서도 예비 직업인으로서 학생들에게 요구되는 그릿과 성찰학습을 촉진할 수 있는 방안 마련을 위한 실제적인 교육과정이 요구된다.

The purpose of this study is to examine effects of GRIT on affective commitment and a mediating effect of reflective learning in Korean public organizations. Based on literature reviews, the structural relationships were established among affective commitment, GRIT and reflective learning. The survey was conducted to 380 employees engaged in H public organization. A total of 362 responses were analyzed by SPSS 18.0, AMOS 23.0. The results showed that GRIT had a positive effect on affective commitment. Also, nonreflective learning did not have any significant mediating effect while reflective learning has a partial mediating effect on the relationships between GRIT and affective commitment. Based on the results, conclusions are as follows. First, the importance of GRIT was confirmed. Second, it is necessary to discuss how to facilitate reflective learning to relationship between GRIT and affective commitment. The study suggested theoretical and practical implications in view of human resource management and development and commercial education.
