성역할 태도가 일-가정 양립 갈등에 미치는 효과

Abstract

현 정부 들어 직장 여성이 일과 가족 사이에서 경험하는 갈등을 줄이기 위한 다양한 정책적 대안들이 시도되고 있다. 그러나 일･가정 양립에 영향을 미치는 요인들 간의 구조적 관계에 대한 체계적인 분석은 매우 미흡한 실정이다. 이러한 상황에서 본 연구는 가족 내 성역할 태도가 여성의 일･가정 양립 갈등에 미치는 영향을 분석하고자 하였다. 이를 위해 본 연구는 가정내 성역할 평등성이 직장내 성차별, 직무만족도, 결혼만족도를 매개로 일･가정 양립에 미치는 영향을 구조방정식모형을 통해 분석하였다. 분석결과, 평등한 성역할 인식이 직장내 성차별을 감소시키고 결혼만족도를 증가시키며, 결혼만족도와 직무만족도가 높아질수록 일･가정 양립갈등이 감소하는 것으로 나타났다. 본 연구의 분석결과는 일･가정 양립 갈등에 영향을 미치는 요인들 간의 구체적인 인과관계를 규명함으로써, 보다 실효성 있는 일･가정 양립 지원 정책 수립에 기여할 수 있을 것이다.

The Korean government has implemented various policies to reduce the stress of married women suffering from making a choice between work and family activity. Despite the importance, however, the factors and their structural relationship that affect work-family balance have not been intensely studied so far. In this context, this study investigated the effects of gender role in family on work-family reconciliation with the mediating effects of sexual discrimination at workplace, job satisfaction, and marital satisfaction through structural equation modeling. The results would provide important insights for work-family reconciliation policies by establishing the causal relationship between factors affecting work-family conflict.
