보육교직원의 정서노동이 소진에 미치는 영향: 조직문화와 사회적 지지의 매개효과를 중심으로

Abstract

본 연구는 보육교직원의 정서노동과 소진, 조직문화와 사회적 지지의 관계를 살펴보고 정서노동과소진의 관계에서 조직문화와 사회적 지지의 매개효과를 알아보는데 목적이 있다. 연구의 대상은 서울⋅경기 지역에 소재한 어린이집에 근무하는 보육교직원 270명이다. 연구도구는 보육교직원의 정서노동, 소진, 사회적 지지, 조직문화에 대한 설문지를 사용하였으며, 자료 분석은 SPSS 21.0 프로그램을 사용하여 상관관계 분석과 Baron & Kenny의 회귀분석(1986)을 실시하였다. 본 연구의 결과를요약하면 다음과 같다. 첫째, 보육교직원의 정서노동과 소진, 조직문화와 사회적 지지의 관계를 알아보기 위하여 상관관계 분석을 실시한 결과 보육교직원의 정서노동과 소진은 각 하위요인별로 유의한상관관계를 나타내었고, 조직문화와 사회적 지지는 정서노동과는 정적 상관관계를 보였으며, 소진과부적 상관관계를 보였다. 둘째, 정서노동과 소진의 관계에서 조직문화와 사회적 지지의 매개효과를살펴본 결과, 조직문화와 사회적 지지는 정서노동과 소진의 관계에서 부분매개변인으로서의 역할을하였다. 본 연구를 통해 보육교직원의 정서노동과 소진의 관계에서 조직문화와 사회적 지지에 의해매개되어짐을 밝혀 보육교사의 정서노동이 소진에 영향을 미치는데 있어 어린이집의 조직문화와 사회적지지 체계의 구축의 중요성을 강조하고자 한다.

This research has its purpose in examining relation between emotional labor and burnout, organizational culture, social support. For that, the data were collected from 270 childcare teachers who work in childcare centers located in Seoul and Gyeong-gi do. For the data analysis, Pearson's correlation analysis was used, and 3 steps of Baron and Kenny(1986) were examined and Sobel Test was performed to prove the mediating effects. The results of the study were summarized as follows. First, the definite corelation among emotional labor, burnout, organizational culture, and social support of childcare teachers were related to each other fairly close. Second, organizational culture, and social support of childcare teachers were figured out as a partial mediator variable when ot comes to the effect of burnout on emotional labor. Therefore, the results of this study indicated that the importance of childcare teachers’ organizational culture, and social support were essential factor of emotional labor and burnout for highly qualified child education.
