- Abstract
- 목적: 본 연구는 국내 병원간호사의 직무스트레스의 요인과 속성을 포괄적으로 이해하고 생생한 현장의 진술을 통해 상황적 맥락을 규명하는 것을 목적으로 하였다. 방법: 병원 간호사 26명을 대상으로 실시한 포커스 그룹 인터뷰의 질적 자료를 바탕으로 한 이차분석연구이다. 자료는 Graneheim과 Lundman(2004)[12]의 내용분석 방법(Content analysis)으로 분석하였다. 결과: 직무스트레스를 설명하는 직무요구-자원 이론에 근거하여 크게 ‘과도한 직무요구’와 ‘직무자원의 결핍’ 2개의 주제로 구분하였다. ‘과도한 직무요구‘ 영역에서는 ‘과도한 업무량과 업무강도’, ‘복잡하고 어려운 업무요구’, ‘위험한 근무환경’, ‘역할 및 관계 갈등’ 의 4개 범주로 요약되었고 ‘직무자원의 결핍‘ 영역은 ‘부족한 간호인력’, ‘불충분한 교육훈련’, ‘지원시스템의 부족’, ‘낮은 금전적 보상’, ‘낮은 내적 보상’의 5개 범주로 요약되었다. 결론: 한국 병원간호사의 직업적 스트레스 요인은 과도한 직무요구와 직무자원의 부족으로 요약될 수 있다.
Purpose: This study aimed to elucidate the situational context and describe the factors and attributes pertaining to occupational stress among hospital nurses in Korea. Methods: Secondary data from focus group interviews conducted with 26 hospital nurses were analyzed using the content analysis method. Data were analyzed using Graneheim and Lundman’s content analysis method. Results: Based on the job demand-resource theory, the contents were divided into two major themes: the “excessive job demands” and the “shortage of job resources”. The first theme was summarized into the following four categories: excessive workload and work intensity, complex and difficult work demands, hazardous work environment, and role- and relationship-related conflicts. The second theme was summarized into the following five categories: inadequate staffing, insufficient education and training, lack of support system, poor monetary compensation, and low internal compensation. Conclusion: The occupational stress factors of Korean hospital nurses can be summarized as excessive job demands and a lack job resources.
